Exploring the Factors Influencing Library Employees Turnover: A Phenomenological Study

Abstract
Objective: This study aimed to identify and analyze the factors influencing job turnover among library employees.
Method: This study implemented a qualitative research design rooted in the phenomenological approach to explore the lived experiences and perceptions of former employees. The participant sample comprised 10 former knowledge workers and specialized staff (including specialists in civil engineering, IT, public relations, research, and librarianship) from various provincial directorates and central offices, selected through purposive sampling. Data were gathered using in-depth, semi-structured interviews lasting between 45 and 60 minutes. The sessions were recorded, transcribed verbatim, and analyzed utilizing qualitative content analysis. Open, axial, and selective coding procedures were executed to break down transcripts, establish conceptual relationships, and organize findings into high-level main themes.
Results: The factors influencing job turnover among library employees were classified into five categories: individual, organizational, environmental, job-related, and motivational. Individual factors included age, work experience, interest in the profession, and motivation for entering the job. The most significant organizational factors were ineffective management, limited career dynamism, inadequate salary, lack of meritocracy, and job insecurity. Environmental factors included workplace conditions, workload, and work pressure. Job-related factors comprised job reassignment, limited promotion opportunities, and dissatisfaction with job descriptions. Motivational factors included comparisons between previous and new jobs and the desire to pursue new career experiences.
Conclusions: The findings indicate that job turnover among library employees is a multidimensional phenomenon shaped by the interaction of individual, organizational, job-related, environmental, and motivational factors. Among these, ineffective management, the absence of clear career advancement pathways, inadequate compensation, job insecurity, and dissatisfaction with workplace conditions emerged as the most influential factors. Accordingly, improving managerial practices, establishing transparent career development and promotion systems, enhancing job security, revising compensation policies, and developing clear job descriptions can contribute to employee retention and reduce turnover in libraries.
